What Time’s My Exit Interview?After a little over five years, I will be leaving the longest, committed relationship I’ve ever been in – my post at APCO Worldwide. Today is my last day. Scary. Next week, I will be the new kid on the block joining Marriott International’s corporate headquarters as director of digital talent strategy within their talent acquisition center of expertise. Exciting. Actually, it’s really, very exciting. Really! I would clutter this post up with dozens of exclamation points to try to express the excitement – but I don’t want to make you think any less of me. It is going to be an awesome ride though. Especially when you see how they just shot up on Fortune’s list of best companies to work for – from 71 to 57 . And especially because they are highlighted as a social media star by Fortune not only for their consumer efforts but for their employment brand and talent initiatives. You’ve heard about the My Marriott Hotel™ game by now, right? And I get to be a part of that. A big part of that! I will be driving digital talent efforts for Marriott alongside an amazing team of pros. I can’t wait. Going through the process of seriously exploring an outside opportunity though – interviews, the offer, giving notice, being in that waiting period of starting a new role, winding down – it’s all been quite fascinating. Especially as an HR gal, you get to see everything from your very own customer base of applicants/candidates/new employees… so as a result? I have blog fodder for at least the year ahead. Mostly great. And nothing really awful… except well, maybe with regard to giving my notice. Because really, I have never resigned from a job gracefully. Crazy for an HR gal, right? I know. I’m a complete mess. And let us count the ways… See, there was the time my manager found out I was considering leaving because the recruiter I was working with called for a reference – and the recruiter somehow forgot my search was confidential and I hadn’t yet told my manager. I nearly died. There was the time I was planning on giving notice, and then my manager had a death in the family. Timing is never good as is, but here, I had to decide… resign and also send my condolences via email? Or wait until she returned from bereavement leave and give less than two week’s notice. Ugh. There was also the time my so called “colleague” told my manager first that I was leaving … needless to say my then manager was not happy to learn this news second hand. All quite pitiful given my line of work. Of course though, it makes me more sympathetic when I think about how employees I interact with exit, or candidates I recruit transition from their role and give notice… but me? I should definitely know how to do this right. I’m an HR gal. Through and through. Yet for some reason, it’s just never played out with grace. And it’s never been intentionally lacking grace. It’s like control gets taken completely out of my hands any time I’ve tried to resign. And with this change too… it wasn’t clean per se, as much as I wanted for it to be. Because it’s not as if I’m itching to leave this place. I’m not spiteful. I’m not throwing a peace sign and saying, “Later suckas!” I like that place way too much. I loved my time here. And really, this next step is only possible because of APCO. I’ve grown so much in the past five years. But alas, it’s not you, it’s me. And this is an opportunity which I just can’t pass up. So now here I go… with my first onboarding experience in five or so years just around the corner. I’m thrilled to be joining Marriott, but I’m sad to say goodbye to my friends at APCO who have made me a smarter, better professional. And on Monday, I’ll sit in the seat of the new girl. Going through onboarding. I’m going to remember to bring my I-9 documentation. I’ll wear something smart. I’ll take down lots of names and absorb as much as I can… and then I’m off and to the races. A decade ago to undertake the sourcing of a hard to find candidate involved a lots of phone calls and a really good contact list. While in 2011 the same holds true the internet has provided sourcers with a massive database of potential candidates. The rise of search engines and social media may have made us lose our memory but they have also given rise to the role of the internet sourcer. Usage of boolean search, LinkedIn and other social media sites have made it easier than ever to proactively find candidates. For many of you this will not come as a surprise. What might be of interest is a small conference I am speaking at in August, Finders Keepers, put on by my friends at ATC. Finders Keepers will have several international speakers in attendance, in fact the speakers lis t reads like a Who’s Who of sourcers; with internationals such as Glen Cathey (Boolean BlackBelt), Jim Stoud, Kevin Wheeler, Bill Boorman, and locals Ross Clennett, Martin Warren, and Andrea Mitchell. I will be doing a half day workshop with Jim Stoud looking at “How to Find the Hidden Talent Your Competition Overlooked”. While the act of building a half day workshop with someone from the other side of the world is interesting enough, I suspect trying to keep up with Jim will be the hardest part of the session. Of course, having just witnessed another national mid-term election, I have a whole bunch of new behaviors to add to this list. And now I have a theory on where these behaviors start! There may be something that explains how leaders get indoctrinated in voodoo, why the fish start to stink. It all starts when leaders are wee managers taking on their first manager roles. New managers tend to think they are, um, well, great. Okay, “great” might be too strong a word. But check it: consulting firm Development Dimensions International Inc. conducted a survey of 1100 front-line managers, and learned that for the most part, front-line managers “are over-estimating their skills, with surprisingly little self-doubt. Seventy-two percent said they never questioned their ability to lead others in their first year as a manager” . In particular, these first year managers in particular were impressed with their own abilities to set work standards, to plan and organize work, to make decisions and to “communicate”. Maybe there are some opportunities in the areas of delegation, influencing others and coaching others. But in general, first-year managers are a pretty self- impressed bunch. (See box.) So, now the classic question: what is the source of first -year managers' over-confidence? Becase I can tell you, when I was a manager for the first time, and in spite of my perception of my abilities to manage and lead, my team didn't think I was all that. So again… what leads first-year managers to believe that we are better at the job than we really are? Jeffrey Pfeffer, in his book “Power”, suggests that first-year managers have a self-image that is out of what with others' perceptions because of employees' flattery – wanting to ingratiate themselves with a new boss. I suppose I could buy that. But I think there are other key reasons for first-year managers' confidence. One major reason: higher level leaders still harbor a belief that those who excel at individual contributorship in a specific area of expertise by extension will excel at managing people in that same area of expertise. Well, as I learned through experience, the skills and competencies that enable superior performance as an individual contributor rarely enable superior performance as a manager or leader. Excellent individual contributors excel at work standards and planning and organizing – those a skills critical to success as an individual contributor (which explains why first-year managers rank themselves so highly on those skills – they are old hat). However, rock star individual contributors don't have to coach, influence others, or delegate. These skills are not part of the rock star job description. In fact, they are completely contrary to rock star skills and competencies. Is is possible for rockstars to learn the necessary skills and competencies that enable superior performance as managers and leaders? I am an eternal optimist: I believe that any one can learn new skills, adopt new behaviors and successfully adapt to new jobs. To do so requires a freakin' lot of hard work though, bouts with self-doubt, and the humily to ask for feedback (and really, truly hear it, internalize it and act on it). For the sake of those who are managed and led, the earlier in one's managerial / leadership career the hard work, self-awareness building and feedback cycles start, the better. So, I understand the major hurdles that a large international organization like SHRM goes through in setting up content for their annual conference. Put on top of that the demographics of their membership, of which I’m one, and they soon become that family restaurant down the street that no one admits they go to, but everyone seems to know the menu – the menu that has 5 pages and serves everything – all of which tastes like it came out of the fryer – even the spaghetti and prime rib and the wet burrito and the stir fry and the pancakes – you get the point. So, when I was preparing to go to SHRM and deciding on what sessions to attend – my very first impression was “seems like I’ve been here and done this before” – my next impression was “why does 90% of presenters have either consultant or speaker as their title?” where have all the real HR Pros gone? So, here’s a quick list of what I wished I’d learned at SHRM 2010: Clearly 2010 was the year of the iPad in the HR Vendor giveaway category – but no one could tell what the giveaway would be for 2011. With all those smart CEO’s of HR Vendors just waiting to speak to me – none had that answer – Hmm? Career Builder and Monster – 2 huge parties – my budget is almost equal to both – both in the over $20K category for purchases. I got one invite – thank you Monster – even when I’ve blogged and publicly tweeted, etc. about how Career Builder had the better party each year at SHRM. I even broke down and asked for an invite – to no avail. What I wished I learned? – Who will get more of my money next year? Oh wait, I think I answered that. Before you think – “Tim, how can you be that shallow?” Ask yourself, why do they have the parties to begin with? To get my money right!? I also wish I could learn why every piece of learning conveniently fits into 1 hour and 15 minutes, with a small commercial at the end. Unless you're senior level – then it takes 2 hours. I just don’t understand the math. Why is it SHRM can’t find actual working HR/Talent/OD Pros to present for the majority of these seminars? Do I really want to hear about recruiting best practices from a person who hasn’t recruited or even worked in a “personnel” department in 20-30 years? How much free (crap) Swag can a middle aged female HR Pro gather in two days? Oh wait – I think I learned that one as well… Who will be next year’s concert entertainment (since this year we had Hall & Oates – with much complaining from GenY and cool crowd – sorry, I’m not cool or GenY, I went to the concert and sang along to Sara, Smile…)? Being in Vegas, and being that SHRM’s core audience is 43 year old white females – I’m going with Journey or maybe REO Speedwagon or some other group whose last popular single was 20+ years ago. In defense of the haters about the lack of true HR Pros speaking at SHRM: HR/Recruiting Guru @GerryCrispin did corner me and ask “Well, why the hell didn’t you put in to speak, instead of some of these other people they have?” Great question from Gerry, in which I replied “You, know – you have to apply a year in advance.” In which he replied “so, you can’t think a year in advance!” In a nut shell – the essence of my career opportunity area – thanks for pointing it out Gerry! Quick Idea: for all the HR Vendors on how to do the SHRM Expo better next year: 1. Get booth with some comfy chairs/couches and wifi access. 2. Get one of those big frozen margarita machines (it’s Vegas next year – so alcohol is welcome 24/7). 3. Let me come in, sit down, catch up on email and relax. 4. Come over and offer me a drink. 5. Sit down, introduce yourself and let’s talk. The Expo has gotten so big – I think it can actually suck the life out of you if you stay in there too long. Be an oasis of calm in a sea of crazy!
