The corruption, heavy handed tactics, and overall political control is just incomprehensible. As someone who lives in Australia, I am seriously concerned that we are heading in the same direction. Not only would it make every recruiter’s job easier, it would mean the people we place were happy and content in their roles. The fact is, however, we will never have a perfect system because the stuff that makes us human – complex emotions, motivations, expectations and personal choice – also make assessment more difficult. But what we can achieve is a sophisticated and intelligent set of tools that make assessment much more art than science. Of course, recruiters and hiring managers will always need to bring their experience, perspective and intuition to the selection process – we just shouldn’t rely on them exclusively. Given their critical role in shaping today’s workforce, assessment systems need to reflect the trends and forces currently shaping that workforce. Moving the goalposts Skills shortages are one of the most pressing challenges facing employers in Australia. ManpowerGroup’s latest Talent Shortage Survey revealed 54% of Australian employers are experiencing difficulty filling critical positions. That’s well above the global average of 34% and above the Asia-Pacific average of 45%. In fact, Australia is ranked fourth out of 39 countries for talent shortages. In this context, we all know that the “100% candidate” – probably doesn’t exist (and if they do, they will be very expensive!) Yet some assessment processes are still set up to fail. If you know that the boxes can’t be ticked, why create a process that relies on ticking them? Perhaps it’s time to move the goalposts – in this case, to the spot where more people can kick a goal. I’m not advocating dumbing down a role simply to get it filled. But at some point, we need to help clients understand the reality of a skills-short market. If an employer can’t find the perfectly-qualified, highly experienced technician they’re after, they need to find a candidate with transferable skills and a willingness to learn – we call this a “teachable fit”. The employer then needs to invest time and resources into that teaching process. It’s essential that assessment parameters are based on finding candidates with teachable fit, instead of an elusive or impossible set of attributes. Borderless workforce Today’s talent is mobile – whether it’s hopping from one organisation to another, or one country to another. But this presents its own set of challenges. A borderless workforce may possess transferable qualifications, but they will always differ widely in terms of their cultural context. Sophisticated assessment systems need to account for these variations. An engineer may have the same technical understanding as a local counterpart, but the university she studied in, the influence of her family and friends, the cultural values she has grown up amongst – may have an impact on whether she is right for the job. An effective assessment system needs to ensure it takes account of such differences. First impressions last In-demand candidates will quickly rule out working with recruiters or employers who don’t meet their needs or expectations. With this in mind, we need to ensure that the way we assess candidates doesn’t alienate them in the process. An assessment process that’s seen as unduly demanding, potentially unfair or irrelevant to the role, will turn candidates off. It may even harm a client’s employer brand. It’s up to recruiters to ensure that assessment processes are user-friendly and accessible. We need to take the time to explain to candidates why and how the process is relevant to the role. And we may even need to be frank with a client if we think their demands on the candidate are unreasonable. As part of the overall candidate experience, it’s crucial to ensure assessment systems work in the client’s interest, not against it. Cultural fit One of the common threads underlying all these points is the importance of cultural fit. We all know from experience that the best CV in the world means nothing if the candidate doesn’t fit with an organisation and its people. While organisational culture is sometimes called the soft stuff, that doesn’t mean it can’t be measured or screened for. Assessment systems need to identify key aspects of the client’s cultural profile – and build these findings into the system. When it’s done well, cultural fit is strongly linked to retention, so it pays to make this a point of focus. Focus on people One of our roles as recruiters is to keep or clients abreast of what’s happening in the employment market. And what’s happening right now is a fundamental change. In an environment where many companies are trying to do more with less, talent is becoming a key differentiator and one of the main drivers of economic growth. In a skills shortage, if you can find the talent, you’re already one step ahead of your competitors. It’s now all about people. But finding that talent means getting through the assessment process. So, having the right process in place – one that accounts for a shrinking talent pool and has a path to get around it – will be crucial to everyone’s success. Looks like, unlike last year, they may have got it right by giving google position 1. Perhaps this makes their rating system slightly more credible. In Europe and many other countries telecommuting is considered a normal method of engaging an employee, and yet here in Australia, it is still something that is considered a non-preferred engagement model. Yet we have no problems outsourcing entire call centers and development centers to foreign countries. We have the tools now to provide employees with remote work capability and yet we are slow to take it up. Even the top performing technical companies in Australia refuse to implement it. Why? Tags: australia, centers, companies, considered, Countries, employees, provide, reason, remote, telecommuting Creativity – The New Recruitment Buzz Word?Candidates who boast of being “creative” on their CVs and in job interviews could find their skills being put to the test for the first time thanks to a new tool aimed at measuring creativity. The psychometric assessment has been developed by Australian psychologist Dr Amantha Imber alongside global giant Kimberley Clark. The company behind major brands like Kleneex and Huggies approached Amantha after the head of innovation found that recruiting creativity people was difficult without giving them some kind of test to check their claims She believed it was too easy for people to lie about their ability. Amantha and her team spent three years designing the tool, known as the Inventium Creative Aptitude Test (ICAT). The test is based on the latest psychological and neuro-science research and identifies 14 key traits to creative behaviours which form the basis of the psychometric assessment. Those taking the test are quizzed on topics including applying experiences to work place problems, desire to master new skills, dealing with open ended problems, trusting their intuition, self confidence in their ideas and assertiveness. ICAT also predicts behaviours the person is likely to exhibit in the workplace like commitment to change, challenging the norms of the company, adaptability, ability to work with other people and communication. Recent studies have shown that creativity is becoming one of the top traits big employers look for. IBM’s global survey of 1,500 CEOs found creativity was rated as the most important trait leaders needed to possess and a 2010 study by Ernst & Young found that ‘the ability to manage, organise, cultivate and nurture creative thinking is directly linked to growth and achievement’. Amantha, the founder of Inventium , believes checking someone’s creative ability is difficult – anyone can come up with examples of creative thinking even if they aren’t their own – and is confident this tool will give employers a very accurate picture of an employee’s ability. “Before developing ICAT, we looked at what companies are currently doing to check a candidates creativity and found the measures completely pointless. The creative industries, for example, ask to see a portfolio of work. How do they know the portfolio contains just the work of the person they’re planning to recruit? “This tool will help companies find employees who will think differently to solve problems, who can generate ideas and help the business grow. Creativity isn’t just about coming up with great ideas and executing them, it’s also about finding a new way to solve a financial or staffing problems, making processes more efficient and engaging employees. “The ideas bit is important – this is what enables companies to innovate. The day to day problems that come with running a business must never be overlooked. If you’re unable to solve these, then how will you move forward?” The test is an online assessment, taking just 25 minutes and from that Amantha and her team is able to assess how creative a person is and will build a programme of how those skills can be developed. She concluded: “I’m confident this assessment will give employers an overall picture of a person’s creative ability as well as giving guidance on how those traits can be developed in the future. “As companies continue to rebuild after the recession, ensuring staff are well developed and new recruits well suited is going to become even more important. Having the right team who are able to think creatively both in terms of problem solving and developing innovative ideas is going to help drive businesses forward.”
